Value in veteran programs

Capturing the diverse skills and talents of highly-trained defence force personnel as they transition to civilian work requires a specialised approach by the mining industry and its service providers. But the upside benefits of channelling this human resource into the sector will make it worthwhile.

Common misconceptions that army, navy and air force veterans often suffer from mental health issues, such as post-traumatic stress disorder, carry ‘baggage’ or struggle to hold down jobs have contributed to high unemployment rates among this group.

“Many veterans under-sell their skills, believing their career has been one-dimensional. But most have been extensively trained and their experiences and knowledge are a highly transferrable fit for many mining and associated industry roles – from management and on-site work to training, leadership and diplomacy. Typically, veterans breed integrity and hard work and have shown leadership under stressful conditions,” said Katherine Blacklock, Manager Human Resources from Macmahon  - a mining service company that actively hires veterans.

She said a successful shift from military-to-civilian working life is a problem that governments, commercial industry sectors and companies such as ours have been attempting to crack for many years. Typical obstacles include veterans themselves failing to recognise how their defence skill sets suit an everyday job, and a nervousness by employers about hiring a veteran.

“Veterans often tell us the transition process can be quite jarring and many feel there is a need for a new wave of consistent government policy and direct pathways to industry roles. In response, we have implemented targeted strategies for engagement, development and retention of ex-defence force personnel. 

“This is a key aim for us to help fill jobs across our wide network of contract services to surface and underground mining operators, especially given we have about $7 billion worth of project opportunities in our pipeline to come onstream. These opportunities will be in gold, base metals and coal sectors in Australia and offshore and are accompanied by significant growth in demand for skilled and unskilled labour,” said Mrs Blacklock.

Already during 2018, there has been a 36 per cent increase in jobs demand in the mining sector, as reported in the latest analysis from DFP Recruitment’s National Mining and Resources Job Index.

“To better engage with ADF veterans to help fill demand, we’ve joined with several of Australia’s biggest mining and associated services companies to throw our weight behind ‘The Working Spirit’ program. This provides an interface to link defence and former ADF personnel with key industry players and boost employment levels,” said Mrs Blacklock.

Through The Working Spirit group, Macmahon and other miners are improving the employment opportunities available to veterans. Aside from offering a direct ‘employment opportunities’ portal, the group hosts career summits, networking opportunities and social sundowners specifically for former military, navy and air force personnel.

It has facilitated the creation of a ‘Corporate Fellowship Work Experience Program’ to mentor transitioning and disassociated members of the ADF, focused on determining what areas they want to pursue after their military career.

“For potential employers of veterans, there are essentially three things to get right,” according to Macmahon’s Manager of Human Resources.

She said preparation was vital, including undertaking an individual skills assessment and getting a better understanding of experience levels. Marketing and networking is important to be able to engage with this group. And there needs to be a general recognition of the exceptional potential value that veterans can make to an organisation when designing training and employment programs.

“It’s worth noting that ADF members may be entitled to government assistance prior to their separation. This can be an approved absence from duties to undertake work experience or participate in training to determine if their skills are relevant to the next phase of their working life. Veterans might identify a skills gap and be eligible for training courses during their career transition,” said Mrs Blacklock.

The risks to employers in offering training and development opportunities to veterans is reduced by the military covering indemnity Insurance and the requirements under the Occupational Health and Safety Act. The Working Spirit team can organise all the logistics and paperwork for the transitioning member.

To date, Macmahon has initiated a series of veteran assessment days this year and has already employed 12 former ADF personnel through Working Spirit, which is steadily making inroads to boosting its profile in WA’s mining and business community.
